    Análisis de la incidencia del clima organizacional en el desempeño laboral de un Instituto Superior Tecnológico de la ciudad de Cuenca, durante el periodo marzo - agosto 2024

    This research aims to identify the organizational climate in a Higher Technological Institute and analyze its impact on the work performance of teaching and administrative staff. For this purpose, we used a methodology based on developing and applying two questionnaires corresponding to the study variables was used. The evaluation of the organizational climate was carried out following the nine dimensions proposed by Litwin and Stringer, which cover the factors of structure, responsibility, reward, challenges, relationships, cooperation, standards, conflict, and identity. The job performance was analyzed through a 180° evaluation that included assessment by superiors, peers, and self-evaluation. Additionally, this study helped identify and evaluate the functions, general and specific competencies required for each position. The results showed that the institute's general organizational climate is perceived as neither strong nor weak. Regarding job performance, the teaching staff was placed in the outstanding and competent category, while the administrative staff reached a level considered good. These findings show that organizational climate does influence job performance, although with different levels of intensity. Based on the results, an improvement plan is proposed to strengthen the organizational climate and promote continuous improvement, thus contributing to achieving institutional objectives.

    This article analyzes the context of the impact that the health emergency situation due to COVID 19 has had on the financial margins of the Savings and Credit Cooperatives of segment 1 of the province of Azuay. The economic effects during 2020 were relevant in most sectors, resulting in the stagnation of a large number of commercial and production activities, the impact was national and international. In this context, the absorption degree indicator is analyzed and how it behaved before and after the pandemic, and its future is forecast. The theory of time series is applied from the perspective of stationarity, with models to test their changes and also how each of the accounts that serve to calculate this indicator that can be used as a reference of financial risk have been affected

    Análisis del índice de morosidad en los segmentos consumo y microcrédito durante el periodo 2018-2021 y su incidencia en el indicador de liquidez en la Cooperativa Jardín Azuayo

    The delinquency indicator makes it possible to demonstrate the health status of a financial institution's portfolio, for which inadequate management of the index can bring about liquidity and solvency problems, among others. The objective of this integrating project is to analyze the behavior of delinquency and its influence on the liquidity index, covering the consumption and microcredit segment of the Cooperativa Jardín Azuayo. For the analysis, a statistical model of multiple linear regression is elaborated considering variables such as active and passive rates of the Central Bank of Ecuador, variation of available funds, investments, demand deposits, time deposits and the consumer and microcredit portfolio due. The methodology has a quantitative and correlational approach considering the total population in the period 2018 - 2021. The main findings indicate that liquidity is positively influenced by delinquency in both segments and demand deposits, while the interest rate simple accumulation microcredit and the microcredit portfolio have a negative impact. Financial entities must place special emphasis on these indicators in order to efficiently anticipate possible adverse events that threaten the financial stability of the institution

    Desarrollo de un modelo de credit scoring para la gestión de riesgo crediticio en clientes mayoristas de la empresa MOTDIS S.A.

    This thesis project focuses on the importance of establishing credit and collection policies within an organization to mitigate the risk of payment defaults by clients and to promote efficient portfolio management. Specifically, for MOTDIS S.A, a motorcycle importing and trading company, exposure to financial deterioration has been identified due to the lack of credit policies and protocols adapted to its current situation, as well as the considerable influence that accounts receivable have on the organization's assets. Consequently, this project includes a financial analysis from 2020 to 2023, along with a portfolio analysis to design a credit scoring model that assesses the risk in granting credit to wholesale customers and offers guidelines to improve portfolio management, standardize processes, and strengthen the company's image among stakeholders. This comprehensive approach benefits both the financial capacity and the workforce of the analyzed organization, as an improvement in the organization's financial capacity translates into more stable job positions. Additionally, it has a positive impact on suppliers and customers, thus contributing to a more reliable and transparent business environment.

    Desarrollo e implementación de un modelo de gestión de desempeño por objetivos y competencias individualizadas en Vazseguros S.A.

    In today’s quest for effective talent management, aligning individual performance with strategic objectives remains a critical challenge for companies. This degree thesis presents the design and implementation of an innovative Performance Management Model based on objectives and individualized competencies at Vazseguros S.A., an Ecuadorian insurer. Grounded in a mixed-methods approach, the research began with an analysis of the existing departmental Performance Management Model—identifying shortcomings in indicator objectivity, incentive allocation, and feedback practices. Building on this foundation, we integrated Management by Objectives (MBO), Hoshin Kanri, performance indicators, and a tailored competency dictionary, to formulate a four-phase deployment proposal: communication, platform parametrization, full roll-out, and continuous monitoring. The proposed model not only enhances the precision of individual assessments but also fosters a culture of constructive feedback and data-driven incentive distribution. This model offers a replicable framework for insurers seeking to modernize performance management and lays the groundwork for longitudinal studies to assess its impact on organizational effectiveness and employee development.

    The human talent management system is a fundamental pillar in the organizational development of the company, it seeks to promote the development of human resources, it is a process in which the incorporation, training and retention of employees is organized, both in large and small and medium-sized organizations. Its management not only helps in the recruitment and selection processes, but also in the development and internal growth plans. The purpose and priority of this project was the logical design of the personnel admission process in the company iCreativa, starting from the design of the job profile and functions manual, then the survey of processes such as recruitment, selection, hiring and induction, within each process mentioned above, the logical design was developed so that in the future it will provide a tool that will support the management of human resources with the development of automated software for the admission process of the company.

    The Human Talent Management system is a process that covers the organizational development of the company, it seeks to support the development of the human resources of the companies through the analysis, evaluation and improvement of the aptitudes, skills, abilities, competencies, communication, adaptation and collaboration of those who make up the organization. Several scientific studies have proven the correlation between the factors that integrate human talent with efficient and effective productivity, which evidences the importance of having a Human Talent Management system in all organizations. The purpose of this project was the design of the integral process for the Human Talent Management in Prodentec C.A., starting with the design of the positions and functions manual, to continue with the process of admission of people, process of application of people, process of compensation of people, process of development of people, process of maintenance of people and the process of control of people. Within each process mentioned above, the different manuals that comprise the conformation of the integral process of Human Talent Management were developed; providing the company with a set of tools that will support the management of human resources.

    Estilos de liderazgo en las empresas formadoras de la carrera de Administración de Empresas Dual de la Universidad de Cuenca en el año 2021

    This study identifies leadership styles that predominate on senior managers from organizations that are dual partners with the University of Cuenca. The information has been collected through a self-assessment based on leadership styles theory by Daniel Goleman. The survey was applied through QuestionPro and 119 managers from 74 companies participated in the research. With this information, it was tested whether any style predominated in different categories in which companies are classified: size, capital and, industry. It was found that coaching style was predominant, but it changed in the size of the company the only category that had the visionary style predominant in SMEs. Finally, it is recommended to develop the competencies and skills for leadership in students from the dual partners and general students

    Gestión de desempeño por competencias y plan de capacitación para la empresa Litarg Mode Cía. Ltda.

    A competency based performance evaluation was conducted on a sample of 14 individuals from hierarchical levels 1, 2, and 3 at Litarg Mode Cía. Ltda., a footwear manufacturing company. To carry out this process, it was necessary to start creating a new organizational structure, because the existing one was outdated. Job profiles based on competencies were developed using Martha Alles's methodology, using the organizational chart as a starting point. A 180° performance evaluation model was implemented to gather perspectives from himself, their supervisor, and their subordinates. The evaluation tool applied was a competency-based questionnaire, which measured the frequency of behaviors and was rated on a Likert scale. Each employee had a unique questionnaire designed based on the principal competencies of their job profile. The evaluation results identified performance breach between the actual performance and the required competencies for each job profile. A color- coded scale was used to indicate the development level of each competency. Performance breach represent areas that need training. Subsequently, a training plan was proposed, giving priority to the competencies with more employees require and considering the available budget. Once the training plan was developed, the financial indicator of return on investment (ROI) was calculated based on the total costs of the training program and the increase in productivity reflected in sales.

    Gestión del talento humano como factor de mejoramiento del desempeño laboral y clima organizacional en la empresa Distribuidora Laura Narváez, para el periodo 2023, en la ciudad de Cuenca

    Human talent management in organizations is a key management process that allows to develop, attract, retain and motivate the talent a company needs for its operation. Distributor Laura Narvaez considered appropriate the need to implement a human talent management model that allows to measure and improve work performance and organizational climate. Through the analysis of the current management of the human talent of the organization (analysis of job profiles by competencies and dictionaries of competencies and behaviors), the process of evaluation of performance by competencies was defined under the methodology of Martha Alles, where 58 collaborators participated to whom the level of development of the competencies was evaluated to know their performance. It was found that in general, the organization presents an average performance of 72% in the development of its competencies. In talent management, the study of the organizational climate was included to know the level of satisfaction of the collaborators (favorable and unfavorable perceptions) in nine dimensions that structure the climate according to the methodology of the authors Litwin & Stringer. The results obtained from 55 collaborators showed that seven out of nine climate variables are perceived favorably. The results of both evaluations were part of a correlational study to find out if there is a significant relationship between climate and performance variables. A p-value of 0.309 was obtained, indicating no significant relationship between variables. Finally, nine strategies were proposed, one per dimension, as a plan to improve the working environment.

    The following work seeks to highlight the importance of implementing the Human Talent department within the company QualityDental corp. Using an approach based on competencies and objectives. These have made it possible to determine key areas that generate value for the organization. In the first place, there is the admission area, in charge of the recruitment, selection, induction and hiring processes, which allows us to have a valuable tool for attracting the right personnel for the position. Then there is the area of Performance Evaluation by competencies and objectives of the employees, which allows you to know how the employee's performance is, in addition to identifying points of improvement that must be addressed in time. Subsequently, the Development and Compensation area continues, which allows the process of the human talent department to continue, which is the training of the previously identified points of improvement. Therefore, the process of Retention of human capital through emotional salary continues, which consists of providing employees with nonmonetary benefits such as recognition, self-development, medical services, among others; and finally, the area of Control and monitoring of the previous areas is finished. This is how it allows the company to obtain long-term benefits such as having more qualified personnel identified with the company, improving the work environment and allowing greater productivity.

    Impacto del Covid-19 en la liquidez del sector automotriz en el subsector de importación y comercialización de vehículos en la ciudad de Cuenca

    The purpose of this research is to determine the impact of the COVID-19 pandemic on the liquidity of the automotive sector, in the subsector of importation and commercialization of vehicles in the city of Cuenca. The period of analysis corresponds from 2018 to 2021; the sample corresponds to 27 companies in active status, which have started their economic activity until 2018 and belong to ISIC G4510.01. In order to develop this research, surveys were applied and analysis of liquidity ratios and statistical methods were implemented. The results of the liquidity ratios and the Student's t-test show that the subsector did not present a significant decrease in its liquidity; therefore, there is no impact that causes effects on the economic and labor environment in Cuenca. With the application of Pearson's correlation, the type of relationship between each liquidity ratio and the respective research variables was generated. On the other hand, 77.78% of companies stated that they had an improvement in their liquidity by applying strategies. The strategies that were most applied were promotions, reduction of expenses in the company and restructuring of liabilities. Additionally, with the application of the panel data method, it was found that there is significance when net working capital is taken as a dependent variable with the control variables of income and costs in the random model.

    Importancia del sector cooperativo en la inclusión financiera en el Ecuador durante la pandemia covid-19

    Financial inclusion lies in the access of individuals and institutions to the appropriate financial services to meet their savings, credit, payment and insurance needs in a legal and systematized manner. Essentially, financial inclusion lowers poverty levels and improves people's quality of life in terms of well-being and inequality. Despite the fact that the number of financial accounts has grown in recent years, there is a different perspective of people in terms of satisfaction with the services provided by savings and credit cooperatives, taking the Covid-19 pandemic as a middle line. In this context, the present work investigates the importance and impact of cooperatives on financial inclusion in the time of Covid-19, for which information from the Central Bank of Ecuador and the Superintendence of Popular and Solidarity Economy is first used to carry out a descriptive analysis of financial inclusion in the country; Subsequently, with primary information through surveys and secondary sources, a statistical analysis is carried out that allows knowing the perspectives of people before the pandemic and during it in terms of satisfaction with the financial services and products of the cooperative sector. The results show that people are more satisfied before the pandemic with financial services such as savings accounts, loans or credits, payment terms and amounts, savings plans and interest rates. Likewise, access to these services has improved during the pandemic in terms of mobile applications, electronic banking, wire transfers, and interbank transactions, so their use has increased significantly, as has people's satisfaction.

    Plan estratégico 2023-2026 y determinación de indicadores de gestión para la empresa Emporio Creativo Kreato Cía. Ltda.

    This degree work provides to Emporio Creativo Kreato Cía. Ltda., which is a company in the advertising sector, a strategic planning, developed with a vision for the next four years (2023-2026). In this way, essential aspects are defined, such as the corporate business philosophy, the strategic objectives, the appropriate strategies for the fulfillment of these purposes, among other key points. Complementary to this, both, the objectives and the strategies proposed, are reflected in a balanced scorecard, which not only allows each of the objectives to be related to the different perspectives that contextualize an organization (customer, internal processes, finances and, learning and growth), but also allows to determinate and to define those key performance indicators that facilitate the measurement, monitoring and compliance control of the established strategies and objectives. It should be noted that everything starts from a diagnosis and understanding of the company, market and industry; building a solid base for the correct approach of the actions to be implemented. In summary, as part of the initial study, there are analyzes that include financial ratios, internal audit, PESTEL, Porter's five forces, SWOT, internal and external factor evaluation matrix (EFI and EFE), strategic position and action evaluation matrix (SPACE), correlation between financial variables and, finally, crossed SWOT. All this, with the purpose to ensure an optimal strategic planning for the company.

    Propuesta de desarrollo de un nuevo producto para la línea de negocio Cafexporto de la empresa HALAPA CIA. LTDA

    This degree work has been developed on HALAPA CÍA. LTDA., which is a producer and exporter of specialty coffee. Through its new line of business, Cafexporto, it seeks to improve its portfolio of products and services and take advantage of growth opportunities in the international specialty coffee market. It is for this reason that the creation of a business model focused on the development of a new product for Cafexporto has been proposed. The methodology used has been a mixed approach, selecting and applying a Kotler & Stanton product development method, followed by the respective analysis of the macroeconomic and microeconomic environment and the current financial situation of the company. On the other hand, a market investigation has been carried out with the application of previously designed surveys, to a sample of the target segment in the United States. All the results of these studies have made it possible to define and build the business model that is based on the 9 blocks of the Canvas. This model proposal has been examined financially through projected statements and flows, obtaining as a result a positive NPV and an IRR greater than the discount rate, even with the application of a risk adjustment, which continued to demonstrate the viability of the project, as well as the benefits obtained for Cafexporto, its supplier partners and the general community of the specialty sector

    Propuesta de estructura óptima de capital para la empresa Novacredit s.a. mediante la metodología del WACC

    Novacredit S.A., is a company dedicated to the generation, administration and sale of portfolios in the automotive sector, with its headquarters in the city of Cuenca, which has been operating in the Ecuadorian market for 10 years. This entity that belongs to the Vázquez holding, in this time has managed to be present in 60 dealerships nationwide. This integrating project seeks to offer an optimal capital structure proposal, with which it helps to control financial expenses so that the entity can have a stronger capital structure that supports operations and continuous improvement projects. thus, achieving to offer quality customer service. The capital structure will be analyzed applying the WACC method, which stands out for considering the risk to which the company is exposed, and as Apaza Mamani (2017) mentions, it evaluates the cost of the financing resources used by the entity to operate. Knowing the above, it will allow us to minimize the weighted average cost of capital, which will positively affect the performance of the company. For the elaboration of the optimal capital structure proposal, 2 options of methodology application directly related to obtaining the variable return required by the shareholders are considered. These options have been considered owing to the articles that have been found which cover the application of the correctly adapted methodology to companies that develop in imperfect capital markets. These forms of application have been selected with the goal of aligning their characteristics with the company and its environment.

    Propuesta de gestión de talento humano para mitigar el riesgo operacional de la Cooperativa de Ahorro y Crédito URBADIEZ

    This degree project proposes a human talent management model to mitigate operational risk associated with human factors at the Credit Union "URBADIEZ." A qualitative, descriptive methodology with a focus on competency- and objective-based management was used. Diagnosing the institution's current situation revealed areas for improvement in human talent management. Based on this diagnosis, methodologies and tools were proposed to optimize processes related to admission, performance evaluation, development and training, and compensation and retention of human capital. Indicators were also established for continuous monitoring and evaluation. Finally, generalities related to operational risk were addressed, and tools for mitigating it were presented. This proposal aims to ensure long-term organizational sustainability by comprehensively managing human capital and aligning it with the institution's strategic objectives.

    Propuesta de mejora del clima y desempeño laboral a partir de la gestión de procesos de talento humano en la empresa Daveros

    The purpose of this integrative project is to design a proposal to improve the work climate and performance based on the management of human talent in Daveros, a textile company dedicated to the manufacture of uniforms, characterized by its empiricism and subjectivity in decision making, which has led to inefficiency due to misinterpretation and disorganization. Therefore, the usefulness of this integrative project lies not only in the ability to generate a sustainable competitive advantage to Daveros, which is within a sector characterized by prioritizing productive operability and financial profitability, but also in generating motivation to transform the way this company acts in the management of its human capital. The research starts from a situational diagnosis by means of a transversal descriptive analysis and with primary source data collection (prospective) through a non-probabilistic sampling that has evidenced negligence in measuring the performance and climate of Daveros. On the other hand, an in-depth interview with the general manager, which justifies the non-existence of processes in addition to the intention to improve. Based on this, a proposal is developed regarding the management of human talent processes based on competencies, including a dictionary of competencies and behaviors, job descriptions, elaboration of human talent processes, 180° performance evaluations and a strategic improvement plan.

    Propuesta de un modelo de negocios para el sector joyero artesanal del cantón Chordeleg para el periodo 2017-2018

    The artisan jewellery sector of the canton of Chordeleg is known for the crafts that are made there, including goldsmithery, which is the making of jewellery in precious metals with hand tools. In this canton, a goldsmith's guild was formed in 2005, called "Chordeleg Guild of Masters in goldsmithery and related trades", to continue and promote the goldsmith activity in the canton's population and to achieve its economic development through the commercialization of handmade jewellery. The guild currently seeks to stimulate mainly young people to make goldsmithing a profession, so that the activity does not disappear and continues to be transmitted from generation to generation, also hopes to raise awareness among tourists to value the jewelry craft and the work that goldsmiths do in each of the jewels they make. This guild does not currently have an organizational structure or a business model that provides guidelines for productive activities or provides timely and accurate information for decision making and that the continuity of the same may be the most favorable. The present project was based on the study of Alexander Ostelwalder for the generation of Business Model and aims to determine strategies that generate value to the artisan jewelery and goldsmiths of the Chordeleg canton, through the impulse of tourism, so that visitors have the opportunity to experience the work of artisans in the workshop of the guild, in this way is recognized and valued the craft that craftsmen give to jewelry, and thus, becomes a profitable activity improving the economic and social ambit of the canton.
